Everyone came back, but no one stayed

A generous parental leave policy can lift return rates and still fail on retention. Measure who stays, not just who comes back.

Oliver BlackBright Horizons

How do you know whether a family policy is working? Oliver Black of Bright Horizons told the story of a client that thought it knew.

The data that changed the picture

The client had a generous maternity and paternity policy that put it near the top of its sector. When it dug into the data, it found that everyone came back from leave, but nobody stayed.

A strong return rate had hidden a retention problem. Black's advice is to interrogate the data on what a policy actually achieves, even though most organisations struggle with the data side.

What to do this week

  • Track retention at six and twelve months after return, not just the return rate.
  • Ask returners what nearly made them leave.
  • Look at what happens to returners' pay, promotion and workload in their first year back.

So how do you measure the impact of a policy? So there's a particular client that had a fantastic maternity and paternity policy, and they were like, it's brilliant because it actually puts us up here. And when we started digging into the data to kind of go, well, how's that working out for you? And they're like, yeah, now everyone comes back but no one stays. And you could kind of go, oh, oh, it's a bit more complicated than just simple policy bit. So I would encourage people on this thing to kind of really interrogate the data and kind of go, what is it actually doing for us? And unfortunately, like most people, everyone struggles for the bit of the data piece, but if you can get your hands on it and really understand what it's doing to you, then I think you've got a chance of really interrogating those policies and are they really working for you?
